Stop Calling Burnout 'Passion'

I wore fourteen-hour days like a badge of honour.

I thought long hours meant I cared more than everyone else. I thought the volume of work proved something about my character. It didn't.

It proved I had no systems.

When I finally stopped, looked around, and paid attention, I noticed the people around me were exhausted. Not because they lacked passion. Because I was leading in a way that required them to break themselves just to keep up. That isn't culture. That is a cover-up.

Most agencies don't have a passion problem. They have a systems problem wearing passion's clothes.

The hustle narrative serves the people at the top. It keeps margins healthy and calendars brutal. And we dress it up as commitment so nobody questions it.

I had to learn this the expensive way. I lost good people, not because they didn't care, but because I confused their capacity to endure with proof that things were working. They weren't working. I just couldn't see it from inside the grind.

Eventually, I started asking a different question. A simple one.

If I removed all overtime tomorrow, would the work survive?

The honest answer was no. And that told me everything.

The problem was never effort. It was architecture.

What to Do Instead

Look at the last three months. If more than one person on your team has hit a wall, has gone quiet, gotten brittle, started returning slower or showing up smaller, you do not have a people problem. You have a system that produces this outcome on schedule. The names will keep changing. The pattern won't.

PTO doesn't fix it. Time off pauses it. The person rests, recharges, walks back into the same machine, and six weeks later you're having the same conversation.

The job isn't to rescue people from the system. The job is to build a system that doesn't require rescuing.

I spent years thinking long hours meant I was dedicated. Turns out I was just covering for systems and discipline that didn't exist. The next time you catch yourself wearing exhaustion like dedication, pause, and ask the question.
